We’re not interested in culture for culture’s sake

Let’s be honest – culture is having a moment. Every agency, business, and brand has something to say about it. There are values on the wall, mental health days in the calendar, and team-building days pencilled in the diary.

But the best workplace cultures? They’re not about what’s written in a handbook. They’re felt every day by the people who work there.

At Air Social, we’ve spent years shaping a culture that’s more than a buzzword.

It’s not always perfect, but it is genuine. Here are my top tips for building a workplace where people actually want to be, and not just because there’s a Friday drinks trolley.

1. Start With Trust, Not Perks

A ping-pong table doesn’t make a happy workplace; trust does.

Your team needs to feel safe to speak up, suggest ideas, own up to mistakes, and ask for help. That doesn’t come from free coffee. It comes from consistent, honest communication and a culture where vulnerability isn’t punished, it’s respected.

2. Don’t Wait for Burnout to Listen

So many businesses only ask how their team is doing when it’s already gone a bit wrong. Regular, open check-ins should be built into the rhythm of the business, not just wheeled out during appraisals or when someone hands in their notice.

Sometimes, just being asked “How are you really doing?” can make all the difference.

3. Make Progress Inevitable

A great culture isn’t one where people get comfy – it’s one where they grow.

Ambition and well-being can co-exist, it’s just about balance and communication.

4. Give People Purpose

Nobody wants to feel like a cog. The best cultures help every team member understand the why behind what they’re doing. Whether it’s launching a campaign, handling a client account, or writing a blog – it all matters, and people should know why their work counts.

When people feel valued, they bring more to the table.

5. Celebrate the Good Stuff

It’s easy to point out what’s gone wrong, but how often do you celebrate what’s gone right?

We make time to highlight wins, shout out great work, and recognise the people going above and beyond. Whether that’s public praise, a voucher, or just a quick thank you in a team meeting — it matters.

Gratitude isn’t soft. It’s powerful.

6. Don’t Pretend Culture Is One-Size-Fits-All

Not everyone’s motivated by the same things. Some love being the centre of attention; others prefer a quiet “well done”. Some need flexibility; others thrive on structure. Ask what matters to your people and listen.

Culture isn’t something you set once. It’s something you build together, day by day.
